They argue that, to solve this problem, businesses need to completely change how they think about their workers. It\u2019s time to move away from seeing employees as mere resources and instead <strong>start seeing them as people with their own interests and ideas.<\/strong>&nbsp;<\/p>\n\n\n\n<p>The authors add that business and leadership experts have known how to improve employee engagement for decades. People do their best work when they have the <em>freedom <\/em>to explore and find their own answers,<em> chances to grow <\/em>by learning<em> <\/em>new things and taking on new challenges, a strong sense of <em>connection <\/em>with their colleagues, and a <em>mission <\/em>that they believe in.<\/p>\n\n\n\n<p>(Shortform note: While everything the authors say here about engagement is generally accepted by the business community, their list of factors that increase engagement is arguably incomplete. According to Gallup, <a href=\"https:\/\/www.gallup.com\/workplace\/285674\/improve-employee-engagement-workplace.aspx#ite-357473\" target=\"_blank\" rel=\"noreferrer noopener\">another key driver of employee engagement<\/a> is <em>recognition<\/em>\u2014people want to feel appreciated for their work and known for their exceptional skills and ideas. Therefore, it\u2019s a good idea to adopt employee recognition and appreciation as another human-focused principle to improve your company and employee engagement.)&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-give-employees-a-purpose\">Give Employees a Purpose<\/h3>\n\n\n\n<p>To improve employee engagement, Hamel and Zanini place special emphasis on giving employees a purpose. They believe that people define themselves by what goals they work toward, and <strong>that\u2019s why people working at uninspiring jobs with uninspiring objectives feel so frustrated and depressed:<\/strong> They don\u2019t want to spend their lives working toward goals that aren\u2019t important to them.&nbsp;<\/p>\n\n\n\n<p>For example, a high school student who works a part-time job at a fast food restaurant most likely doesn\u2019t care whether the company does well or whether the hundredth customer of the day gets his food quickly enough\u2014those things aren\u2019t important to him. Therefore, he\u2019s unlikely to find true satisfaction and <a href=\"https:\/\/www.shortform.com\/blog\/happiness-at-work\/\">happiness at work<\/a>.<\/p>\n\n\n\n<p>(Shortform note: If you\u2019re one of the many people who don\u2019t feel <a href=\"https:\/\/www.shortform.com\/blog\/employee-engagement-report\/\">engaged at work<\/a>, there are some <a href=\"https:\/\/www.niagarainstitute.com\/blog\/disengaged\/#:~:text=WHAT%20TO%20DO%20IF%20YOU%27RE%20DISENGAGED%20AT%20WORK\" target=\"_blank\" rel=\"noreferrer noopener\">things you can do<\/a> to try to find your motivation again. First of all, <a href=\"https:\/\/www.niagarainstitute.com\/blog\/disengaged\/#:~:text=Goals%20for%20Yourself-,SPEAK%20UP,-As%20noted%2C%20many\" target=\"_blank\" rel=\"noreferrer noopener\">raise your concerns<\/a> with your supervisor or manager. Many of the workplace problems Hamel and Zanini describe, like having uninspiring goals, tie directly back to managers and management style, so a frank discussion could make a big difference. Second, <a href=\"https:\/\/www.niagarainstitute.com\/blog\/disengaged\/#:~:text=overcome%20feeling%20disengaged.-,SET%20GOALS%20FOR%20YOURSELF,-The%20process%20of\" target=\"_blank\" rel=\"noreferrer noopener\">set meaningful goals <em>for yourself<\/em>:<\/a> For example, maybe there\u2019s a particular position you want within the company or a certain type of project you want to work on. If none of that helps, try <a href=\"https:\/\/www.niagarainstitute.com\/blog\/disengaged\/#:~:text=engaged%20at%20work.-,WORK%20WITH%20A%20PROFESSIONAL%20COACH,-When%20you%E2%80%99re%20feeling\" target=\"_blank\" rel=\"noreferrer noopener\">working with an external careers coach: someone unconnected to your company<\/a> who can help you take stock of your situation and determine your next steps.)&nbsp;<\/p>\n\n\n\n<p>It might seem that there aren\u2019t many worthwhile jobs available if the only \u201cgood\u201d ones are those that inspire their workers by tackling important problems. However, the authors disagree: They say that <strong>there are an infinite number of <a href=\"https:\/\/www.shortform.com\/blog\/effective-altruism-causes\/\">problems in the world<\/a> that people can try to solve, so everyone can find a job that solves a problem they consider important.&nbsp;<\/strong><\/p>\n\n\n\n<p>(Shortform note: In <a href=\"https:\/\/www.shortform.com\/app\/book\/the-beginning-of-infinity\" target=\"_blank\" rel=\"noreferrer noopener\"><em>The Beginning of Infinity<\/em><\/a>, theoretical physicist David Deutsch makes a similar claim: that there\u2019s <a href=\"https:\/\/www.shortform.com\/app\/book\/the-beginning-of-infinity\/1-page-summary#all-knowledge-is-significant\" target=\"_blank\" rel=\"noreferrer noopener\">an infinite amount of knowledge humans can create<\/a> and therefore <a href=\"https:\/\/www.shortform.com\/app\/book\/the-beginning-of-infinity\/1-page-summary#conclusion-the-case-for-optimism\" target=\"_blank\" rel=\"noreferrer noopener\">an infinite number of problems we can solve<\/a>. Deutsch adds that there\u2019s no such thing as \u201cunimportant\u201d knowledge\u2014every piece of information we learn could be used to solve a problem and, perhaps more importantly, could be the key to greater breakthroughs later. For example, bacteriologist Alexander Fleming <a href=\"https:\/\/link.springer.com\/chapter\/10.1007\/978-1-349-00015-9_35\" target=\"_blank\" rel=\"noreferrer noopener\">discovered that a certain species of mold was deadly to <em>Staphylococcus <\/em>bacteria<\/a>; that seemingly small and niche discovery led to the mass production of the antibiotic penicillin, which was a major turning point in modern medicine.)&nbsp;<\/p>\n\n\n\n<h3 class=\"wp-block-heading\" id=\"h-people-aren-t-machines\">People Aren\u2019t Machines<\/h3>\n\n\n\n<p>According to the authors, another reason why human-focused principles are so important is that human-focused companies use their resources\u2014that is to say, their employees\u2014more effectively than their bureaucratic counterparts. Bureaucracies try to optimize performance using rules and systems, as if improving the programming on a machine. However, to improve employee engagement, Hamel and Zanini remind us that it&#8217;s important to remember that people <em>aren\u2019t <\/em>machines\u2014<strong>trying to control and optimize everything they do is simply <a href=\"https:\/\/www.shortform.com\/blog\/micromanagement-in-the-workplace\/\">micromanagement<\/a>, which leads to inefficiency and frustration among both workers and managers.&nbsp;<\/strong><\/p>\n\n\n\n<p>(Shortform note: Research confirms that people <a href=\"https:\/\/hbr.org\/2021\/01\/how-to-help-without-micromanaging\" target=\"_blank\" rel=\"noreferrer noopener\">don\u2019t appreciate unnecessary help or instructions<\/a> in the workplace\u2014it feels patronizing and stifling, and it can make employees resent their bosses for meddling in their tasks or undercutting them. Therefore, not only is micromanagement inefficient and annoying, but the frustration it causes can also severely harm relations between employees and managers. If you&#8217;re trying to improve employee engagement, then remember that micromanagement can lead to lower workplace morale and productivity.)&nbsp;<\/p>\n\n\n\n<p>The authors add that human-focused principles are more important than ever now that machines and computers can do so much of the manufacturing and computation that people used to do. With the uncreative work automated, companies need to let their employees tackle the creative work that computers can\u2019t do and recognize that creativity can\u2019t be managed.&nbsp;<\/p>\n\n\n\n<p>In recent years, instead of taking the opportunity to improve employee engagement or adopt human-focused principles in the face of automation, many companies have instead doubled down on bureaucracy. In fact, even though experts predicted that managers\u2014in other words, bureaucrats\u2014would become a smaller fraction of the workforce as automation increased,<strong> the opposite has happened: Managers form a larger portion of the workforce than ever. <\/strong>This has only led to further micromanagement, inefficiency, and frustration. Both people and companies are suffering from this ever-increasing bureaucracy.<\/p>\n\n\n\n<p>(Shortform note: In an article for the <em>Harvard Business Review<\/em>, Hamel and Zanini estimate that having so many people in unnecessary managerial positions\u2014instead of doing creative, innovative work\u2014is costing the U.S. <a href=\"https:\/\/hbr.org\/2016\/09\/excess-management-is-costing-the-us-3-trillion-per-year\" target=\"_blank\" rel=\"noreferrer noopener\">trillions of dollars every year<\/a>. They believe that massively reducing bureaucracy in favor of human-focused principles will not only improve workers\u2019 morale and companies\u2019 performance but also produce enormous benefits for the economy as a whole.)<\/p>\n\n\n\n<p>The authors add that human-focused companies will also solve the threat that automation poses in the workplace\u2014the only reason jobs are threatened by machines is that companies treat human workers like machines. In a <a href=\"https:\/\/www.shortform.com\/blog\/human-centered-organization\/\">human-focused company<\/a>, where <em>creativity <\/em>is more important than mere <em>productivity<\/em>, employees have <a href=\"https:\/\/www.shortform.com\/blog\/nothing-to-fear\/\">nothing to fear<\/a> from automation.&nbsp;<\/p>\n\n\n\n<p>(Shortform note: As a counterpoint to Hamel and Zanini, even creative work has been threatened by automation in the years since <em>Humanocracy<\/em> was written. For example, AI programs can now <a href=\"https:\/\/www.nytimes.com\/2022\/09\/02\/technology\/ai-artificial-intelligence-artists.html\" target=\"_blank\" rel=\"noreferrer noopener\">turn text prompts into artwork<\/a> and <a href=\"https:\/\/www.cnbc.com\/2022\/12\/13\/chatgpt-is-a-new-ai-chatbot-that-can-answer-questions-and-write-essays.html\" target=\"_blank\" rel=\"noreferrer noopener\">write essays almost instantly<\/a>. Such tools are still far from perfect, but as technology advances, it\u2019s possible that computers will be able to handle creative work and problem-solving as well as any human. In fact, former presidential candidate Andrew Yang predicted that <a href=\"https:\/\/hai.stanford.edu\/news\/radical-proposal-universal-basic-income-offset-job-losses-due-automation\" target=\"_blank\" rel=\"noreferrer noopener\">a third of Americans will soon lose their jobs to automation<\/a>\u2014including AI\u2014and proposed <a href=\"https:\/\/www.shortform.com\/blog\/guaranteed-basic-income\/\">Universal Basic Income<\/a> as the only way to prevent a major economic downturn.)&nbsp;<\/p>\n","protected":false},"excerpt":{"rendered":"<p>Wondering how to improve employee engagement?
