In the US, the figure is 32%, with <a href=\"https:\/\/www.gallup.com\/394373\/indicator-employee-engagement.aspx\" target=\"_blank\" rel=\"noreferrer noopener\">17% being \u201cactively disengaged.\u201d<\/a> Here&#8217;s why the employee engagement report matters to employers.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Why Engagement Matters<\/strong><\/h3>\n\n\n\n<p>What makes <a href=\"https:\/\/hbr.org\/2021\/10\/how-companies-can-improve-employee-engagement-right-now\" target=\"_blank\" rel=\"noreferrer noopener\">an engaged employee<\/a>? Engagement even translates to higher earnings per share.\u00a0<\/li><li>This success stems from engaged employees\u2019 <a href=\"https:\/\/jobs.washingtonpost.com\/article\/why-employee-engagement-matters-to-your-organization\/\" target=\"_blank\" rel=\"noreferrer noopener\">drive for excellence and desire to contribute<\/a> to achieving an organization\u2019s goals. Employee engagement is so important to an organization\u2019s bottom line that <a href=\"https:\/\/jobs.washingtonpost.com\/article\/why-employee-engagement-matters-to-your-organization\/\" target=\"_blank\" rel=\"noreferrer noopener\"><em>disengagement<\/em> led to $8.8 trillion in lost productivity<\/a> worldwide in 2023.<\/li><li>Ensuring employee engagement and increasing retention are especially crucial now: The US Census Bureau projects that 2020-2030 will see the <a href=\"https:\/\/www.census.gov\/data\/tables\/2023\/demo\/popproj\/2023-summary-tables.html\" target=\"_blank\" rel=\"noreferrer noopener\">lowest growth of the working population<\/a> since the US Civil War. This means that your <a href=\"https:\/\/www.forbes.com\/sites\/billconerly\/2023\/11\/09\/new-census-projections-show-tight-us-labor-market-for-years\/?sh=7a2b04f96212\" target=\"_blank\" rel=\"noreferrer noopener\">workers can easily find other work<\/a> if they\u2019re unhappy.<\/li><\/ul>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Obstacles to Engagement\u2014and How to Overcome Them<\/strong><\/h3>\n\n\n\n<p>Gallup points out that engagement isn\u2019t inherent in employees; rather, <a href=\"https:\/\/www.gallup.com\/workplace\/393497\/world-trillion-workplace-problem.aspx\" target=\"_blank\" rel=\"noreferrer noopener\">it\u2019s something an organization can <em>foster<\/em><\/a>. The Covid-19 pandemic exacerbated this lack of trust as companies kept close tabs, Big Brother-style, on remote workers and employees struggled with burnout and mental health issues.<ul><li><strong>The fix: <\/strong>Make sure your words align with your actions. Employees need security, which comes from knowing what to expect, so communicate your decisions and follow through, be consistent in your behavior, and behave with integrity at all times.<\/li><\/ul><\/li><li><strong>Less-than-desirable work setups. <\/strong>Now that we\u2019ve put \u201cunprecedented times\u201d behind us, it\u2019s business as usual for many organizations\u2014which means <a href=\"https:\/\/www.cnbc.com\/2023\/09\/11\/90percent-of-companies-say-theyll-return-to-the-office-by-the-end-of-2024.html\" target=\"_blank\" rel=\"noreferrer noopener\">90% of companies expect employees to return to the office<\/a> by the end of 2024. This doesn\u2019t sit well with employees who\u2019ve adjusted to remote or hybrid work: One survey found that the <a href=\"https:\/\/www.forbes.com\/sites\/jeannemeister\/2024\/01\/04\/the-top-ten-hr-trends-that-matter-most-in-2024\/?sh=2a7ca34ee747\" target=\"_blank\" rel=\"noreferrer noopener\">majority of workers would consider quitting<\/a> if they had to go back to on-site full time.<ul><li><strong>The fix: <\/strong>Realize that hybrid work environments can be good for business\u2014according to research, organizations that allow for flexibility in terms of work setup saw increased sales and faster revenue growth.\u00a0<\/li><li>To maximize the hybrid work setup at your organization, Gallup recommends strengthening communication and collaboration among teams, revisiting how you manage performance, and equipping managers with the skills to manage people remotely.<\/li><\/ul><\/li><li><strong>Stressed-out managers. <\/strong>Team leaders bear the brunt of many changes, having to communicate directives from above and work directly with employees through changing circumstances. Being overloaded leads managers to feel less engaged and <a href=\"https:\/\/info.insights.com\/hubfs\/Insights_Managing_Hybrid_Teams_Report_FINAL.pdf\" target=\"_blank\" rel=\"noreferrer noopener\">less valued<\/a>, and this is especially problematic because good managers are a big reason employees stay with a company.\u00a0<ul><li><strong>The fix: <\/strong>Give your managers more training and support so that they\u2019re equipped to deal with changes, to <a href=\"https:\/\/www.shortform.com\/blog\/how-to-coach-employees\/\">coach employees<\/a> who aren\u2019t at the office full time, and to keep asynchronous teams aligned.<\/li><li>Another strategy is to conduct a <a href=\"https:\/\/hbr.org\/2024\/01\/rid-your-organization-of-obstacles-that-infuriate-everyone\" target=\"_blank\" rel=\"noreferrer noopener\">\u201cgood-riddance review\u201d<\/a>\u2014this entails pinpointing what can be <em>eliminated<\/em> to help managers and employees feel less overwhelmed and more engaged.<\/li><\/ul><\/li><li><strong>Fear of AI. <\/strong>Anxiety can keep employees from feeling engaged, and the specter of artificial intelligence (AI) can add to their fears. If AI will play a key role moving forward, you should <a href=\"https:\/\/www.gallup.com\/workplace\/509540\/top-chros-replacing-jobs.aspx\" target=\"_blank\" rel=\"noreferrer noopener\">invest in training and upskilling your employees<\/a>.<\/li><\/ul><\/li><\/ul>\n\n\n\n<h3 class=\"wp-block-heading\"><strong>Further Tips for Engaging Employees<\/strong><\/h3>\n\n\n\n<p>In <a href=\"https:\/\/us.macmillan.com\/books\/9781250279675\/whentheywinyouwin\" target=\"_blank\" rel=\"noreferrer noopener\"><em>When They Win, You Win<\/em><\/a>, employee experience expert Russ Laraway says that poorly trained, <a href=\"https:\/\/www.shortform.com\/blog\/ineffective-management\/\">ineffective managers<\/a> may be at fault for low employee engagement. However, there are solutions: managers must develop their leadership skills to greatly improve their team\u2019s morale and performance.\u00a0<\/p>\n\n\n\n<p>These tips will help managers engage employees and keep them at the top of their game.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>1. Encourage Collaboration and Team-Building<\/strong><\/h4>\n\n\n\n<p>Team-building encourages employees to step outside their comfort zone and collaborate with other workers. They\u2019ll not only feel more connected to other employees, but to the organization\u2019s purpose itself. According to <a href=\"https:\/\/www.shortform.com\/app\/book\/team-topologies\/preview\" target=\"_blank\" rel=\"noreferrer noopener\"><em>Team Topologies<\/em><\/a> by Matthew Skelton and Manuel Pais, there are three main ways your teams should interact with each other:<strong> cooperation, guidance, and the consumer-provider model<\/strong>.<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>2. This requires leaders to trust individuals and groups to self-manage and make decisions on their own (or with input from peers as needed) rather than simply following instructions from a higher-up. For example, if someone needs new software to finish the project they\u2019re working on, they should be able to purchase it quickly on their own, rather than asking a superior for permission, filling out request forms, and waiting for approval. This process is time-consuming, costly, and frustrates people who are prevented from doing the important work.\u00a0<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>3. Help Employees Advance Their Careers<\/strong><\/h4>\n\n\n\n<p>The third focus area for figuring out how to engage employees is <em>career development<\/em>: helping employees to plan and realize their long-term career goals, not just their current job goals. Notably, this focus area includes<strong> helping your workers advance their careers even if doing so means they eventually leave your company.&nbsp;<\/strong><\/p>\n\n\n\n<p>We\u2019ll examine <a href=\"https:\/\/www.shortform.com\/app\/book\/when-they-win-you-win\/preview\"><em>When They Win, You Win<\/em><\/a>\u2019s suggestion of using three crucial meetings to build the foundation for an employee\u2019s career development. We\u2019ll then discuss how you can gauge your effectiveness in this area.<\/p>\n\n\n\n<h5 class=\"wp-block-heading\"><strong>The Three Meetings<\/strong><\/h5>\n\n\n\n<p>Career development should be an ongoing process with each of your employees. However, to be effective in this focus area, Laraway recommends setting three meetings with each employee, each with a specific focus.&nbsp;<\/p>\n\n\n\n<p><strong>At the first meeting, ask your employee how they got to their current <a href=\"https:\/\/www.shortform.com\/blog\/job-role-vs-job-description\/\">job role<\/a>.<\/strong> Ask about their past\u2014their education, their previous jobs, and why they applied for their current position. Knowing your employee\u2019s history will give you a more thorough understanding of them as a person, including their interests, shortcomings, and job skills that may not come up in their current position. This understanding will make you better able to help them find and get their <a href=\"https:\/\/www.shortform.com\/blog\/your-dream-job\/\">dream job<\/a>.&nbsp;<\/p>\n\n\n\n<p><strong>At the second meeting, ask about their goals and their aspirations.<\/strong> What do they hope to get from their current job? What do they hope to accomplish over the next year? Five years? What\u2019s their ultimate career goal?&nbsp;<\/p>\n\n\n\n<p><strong>At the third meeting, work with the employee to create what Laraway calls a <\/strong><strong><em>Career Action Plan<\/em><\/strong><strong> (CAP).<\/strong> In short, this is a plan to get the employee from their current position to the dream position that they described in the second meeting. What skills will they need to develop? What work experience will they need? How can they accomplish this, and how can you help as their manager?&nbsp;<\/p>\n\n\n\n<h5 class=\"wp-block-heading\"><strong>Career Development: Measuring Your Effectiveness<\/strong><\/h5>\n\n\n\n<p>To find out how effectively you\u2019re helping your workers with their career development, Laraway suggests asking employees to rate you in the following two categories:&nbsp;<\/p>\n\n\n\n<p><strong>1) Constructiveness. <\/strong>Ask: How well does your manager support your career development? How helpful is your manager\u2019s advice about your career? How frequently does your manager encourage you to take on new challenges or learn new skills that may help you in the future?&nbsp;<\/p>\n\n\n\n<p><strong>2) Care. <\/strong>How strongly do you agree with the statement, \u201cMy manager cares about me as a human being, not just as an employee?\u201d<\/p>\n\n\n\n<h4 class=\"wp-block-heading\"><strong>4. Create a Psychologically Safe Environment<\/strong><\/h4>\n\n\n\n<p>In <a href=\"https:\/\/www.shortform.com\/app\/book\/the-fearless-organization\/preview\" target=\"_blank\" rel=\"noreferrer noopener\"><em>The Fearless Organization<\/em><\/a>, Amy C. Edmondson says that <strong>leaders must create a safe space to engage employees.
