To make matters worse, bad managers create disengaged, unhappy, and unproductive employees. In short, <strong>ineffective management hurts employees and employers alike.<\/strong><\/p>\n\n\n\n<p>(Shortform note: A Gallup poll estimates that, in the US alone, <a href=\"https:\/\/www.shortform.com\/blog\/how-to-deal-with-disengaged-employees\/\">disengaged employees<\/a> cost companies <a href=\"https:\/\/hr.university\/analytics\/cost-of-disengaged-employees\/#:~:text=Otherwise%2C%20skip%20ahead.-,Disengaged%20Employee%20Costs%3A%20A%20Statistical%20Outlook,-Here%20are%20some\" target=\"_blank\" rel=\"noreferrer noopener\">$450 billion to $500 billion annually<\/a>. These costs are the result of reduced productivity and sales, absenteeism, and high employee turnover.)<\/p>\n\n\n\n<p>Laraway says that this widespread <a href=\"https:\/\/www.shortform.com\/blog\/common-business-problems\/\">management problem<\/a> largely comes from how companies choose and train (or rather, fail to adequately train) their managers.<\/p>\n\n\n\n<p>There\u2019s a common assumption that people who are good at their jobs will naturally be good at managing others doing that same job. As a result, companies tend to promote their most productive employees to management without providing enough training or support. <strong>However, great employees won\u2019t necessarily be great managers; the positions require different skill sets and mindsets. <\/strong>For instance, as a manager, you need coaching skills and a focus on your entire team\u2019s results\u2014or even the entire company\u2019s results\u2014not just your own.<\/p>\n\n\n\n<p>(Shortform note: Along with lacking the skills and mindset to be good managers, many workers who get promoted to managers <a href=\"https:\/\/www.forbes.com\/sites\/forbescoachescouncil\/2018\/08\/21\/why-your-great-employees-arent-always-great-managers\/?sh=586e3d0842c6#:~:text=Deep%20down%2C%20a%20whole%20lot%20of%20managers%2C%20directors%20and%20even%20executives%20aren%E2%80%99t%20sure%20they%E2%80%99ve%20got%20what%20it%20takes%20to%20be%20a%20leader.\" target=\"_blank\" rel=\"noreferrer noopener\">lack the confidence to lead effectively<\/a>. These people often feel unqualified to be leaders or wish they could simply do the work themselves instead of guiding others. To make matters worse, their employees pick up on that uncertainty, and so they lose confidence in the company\u2019s management. This arguably makes it harder for managers to coach their employees and improve their team\u2019s or company\u2019s results.)<\/p>\n\n\n\n<p>However, failing to promote a good employee may cause that employee to leave, which is also harmful to the company. The best solution, then, is to promote good employees to managers and make sure they have the training and tools they need to be effective.<\/p>\n\n\n\n<p>(Shortform note: Laraway writes as if every good employee will eventually be a manager or at least try to become one. However, <a href=\"https:\/\/www.betterup.com\/blog\/what-to-do-if-you-dont-want-to-be-a-manager\" target=\"_blank\" rel=\"noreferrer noopener\">not everyone wants to be in management<\/a>. Therefore, continuing to recognize and reward those employees&#8217; accomplishments <em>without <\/em>promoting them to management may be part of the best solution for everyone.)<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Measuring Employee Engagement<\/h3>\n\n\n\n<p>How do you know whether you\u2019re part of the management problem? According to Laraway, <strong>the best way to judge your effectiveness as a manager is to see how engaged your employees are.<\/strong><\/p>\n\n\n\n<p>To help you judge your employees\u2019 engagement, Laraway breaks down the nebulous concept of \u201cengagement\u201d into two concrete elements: job satisfaction and workplace satisfaction. <em>Job satisfaction<\/em> refers to how much an employee gets a sense of pride and fulfillment from their work. <em>Workplace satisfaction<\/em> is how the employee feels about the company itself. According to Laraway, an employee with high job satisfaction and workplace satisfaction is an engaged employee.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">Better Management Through Leadership Skills<\/h3>\n\n\n\n<p>The good news, Laraway says, is that <strong>anyone can become a better manager by learning and practicing a few basic leadership skills.<\/strong> He&nbsp;believes that leadership skills are really just people skills, and they\u2019re something that any good manager should develop.<\/p>\n\n\n\n<p>So, how do you become an effective manager and boost <a href=\"https:\/\/www.shortform.com\/blog\/job-engagement\/\">employee engagement<\/a>?<strong> Laraway says that good managers focus on three key areas, which he calls <em>The Big Three<\/em><\/strong>:<\/p>\n\n\n\n<ul class=\"wp-block-list\"><li><strong>Goals: <\/strong>The first area of focus for an effective manager is <strong>setting clear goals for your employees:<\/strong> Your workers should know exactly what\u2019s expected of them and when.<\/li><li><strong>Coaching: <\/strong>Laraway says that setting clear goals is only the first part of being an effective manager\u2014you also need to <em>coach <\/em>your workers on how to reach those goals. Not only does effective coaching make your employees into better workers, but it also helps build bonds of trust and mutual support between you and your team. <strong>Those bonds, in turn, make your employees feel more comfortable and <a href=\"https:\/\/www.shortform.com\/blog\/how-to-be-happy-at-work\/\">happier at work<\/a>; in other words, they <a href=\"https:\/\/www.shortform.com\/blog\/how-to-be-more-engaged\/\">become more engaged<\/a>.<\/strong><\/li><li><strong>Career Development: <\/strong>Laraway\u2019s third and final focus area for managers is <em>career development<\/em>: helping employees to plan and realize their long-term career goals, not just their current job goals.
